Act like management. Be present, don't hide in offices. Actually deal with problematic employees and praise the ones that come in early/go home late, that go the extra mile, that are organized, and are just overall good employees. And don't be afraid to praise these people in front of others - it sets a good example for the bad employees (even if they don't like it). Pay people what they're worth and treat them like gold and they will work hard and carry your company for you. Just do more to praise the hard work of employees. And stop letting coworkers yell at/fight each other. And create an environment where people actually feel comfortable approaching management (one where they feel like their concerns will ACTUALLY be heard).
