Better training and/or be more careful with who you are hiring. Too many inexperienced people trying to run machinery. Sorry to say, too many just plain trashy people...lately spit on the floor, boogers on bathroom wall, thefts in the locker rooms, and an obvious lack of either common sense, caring or both are quickly dragging the place down. This of course stems from poor management. Due to the poor training and hiring practices, there is an absurd amount of food waste, safety concerns, and low moral in general. There is now a Union and mandatory overtime. Stuffing more and more people into the place will not help. Get people with more aptitude for the jobs, make sure they know how to do it, and make sure they are doing it right! There is no accountability. So many employees literally just stand or sit around all day long because they are not given clear direction or are simply not needed, but now allowed to leave because "just in case". All of these factors are creating a reputation of a poor place to work. Quality workers will be scared away!!!

H&S - many people feel like their h&s doesn't matter. They feel bullied and disrespected after an injury. I was personally pressured to return too work before the result of my x-ray had come back. I was off 1.5 days. Also I was denied PPE that in all seriousness was becoming clearly nessacary in my situation.
I'm not gonna say a couple managers should be replaced even though the truth is a couple managers should be replaced. Listen to your workers on the bottom line. They didn't vote in a union to be against you they voted a union in because you won't listen to the truth as hard as it may be to hear. In all honesty the union was the only option. Certain manager/s are toxic.
Many people have issues with H/R. I like H/R. Ive always been treated fairly. My response to them is no matter how outrageous things seem you need to ask why.
You have a good core of young hard workers who are perfect for positions but you rarely recognize it. A foreman/manager job requires people skills not just experience in the field and hard work. You promoted a few of them end of last year. Good choices. There's others there in house being overlooked. Until your workers feel they are respected as human beings you'll continue to have issues.
It's not one or the other. You can be profitable and have happy employees. In all seriousness.

Annual raise. Minimum but nobody should complain. Most places don't get raises

Shift work and staggered hours

Doesn't really matter. You will either be hired off the street or via an agency so you will have minimal interaction with management. And you will likely be terminated within the first 3 months while they conduct another mass hire. Rinse and repeat.
